Mark Zuckerberg said after his daughter was born, \u201cwhen working parents take time to be with their newborns, it's good for the entire family.\" Zuckerberg took two months off to spend time with his first daughter, writing \u201cI'm pretty sure the office will still be standing when I get back.\"<\/p>\n<p class=\"pageWrap pageWrap--s marginBottom-m paddingBottom-s c-slate lineHeight-l fontSize-l fontWeight-3 breakPointM-fontSize-xl breakPointM-lineHeight-xl\">Parenthood is a new phase of life for both adults involved, yet the standard time off work allowed for each parent is completely imbalanced.  Instead of an equal partnership, vastly different amounts of time off is based on the idea of a primary and secondary care giver split along traditional gender lines. In the UK, women get up to 52 weeks off (not all is paid), and men\/partners get 2 weeks. The statutory offer basically forces parents into traditional gender roles; the parent entitled to up to 52 weeks more or less has to become the primary care giver. <\/p>\n<p class=\"pageWrap pageWrap--s marginBottom-m paddingBottom-s c-slate lineHeight-l fontSize-l fontWeight-3 breakPointM-fontSize-xl breakPointM-lineHeight-xl\">When we asked the HR lawyers about offering equal amounts to both parents, they were both bemused and confused. Why would we bother, they wondered repeatedly. Shared parental leave already exists (where a mother can give a portion of their maternity leave to their partner), that\u2019s generous enough, surely? <\/p>\n<blockquote class=\"pageWrap pageWrap--s position-relative marginTopBottom-l breakPointM-marginTopBottom-xl\"><div class=\"blog-quote-before position-absolute bg-marvel\"><\/div><div class=\"tweet-quote blog-quote-after position-absolute bg-marvel cursor-pointer transitionDuration-l transitionProperty-all transitionTimingFunction-cv-easeOutCircular scaleUp--hover zi-weak\"><svg class=\"fill-white opacity-0 pointerEvents-none position-absolute pinCenter transitionProperty-all transitionTimingFunction-easeInOut\" xmlns=\"http:\/\/www.w3.org\/2000\/svg\" width=\"24\" height=\"20\" viewBox=\"0 0 24 20\"><path d=\"M24,2.37a9.64,9.64,0,0,1-2.83.79A5,5,0,0,0,23.34.37a9.72,9.72,0,0,1-3.13,1.23A4.86,4.86,0,0,0,16.62,0a5,5,0,0,0-4.8,6.2A13.87,13.87,0,0,1,1.67.92,5.13,5.13,0,0,0,3.19,7.67,4.81,4.81,0,0,1,1,7a5,5,0,0,0,3.95,5,4.82,4.82,0,0,1-2.22.09,4.94,4.94,0,0,0,4.6,3.51A9.72,9.72,0,0,1,0,17.73,13.69,13.69,0,0,0,7.55,20c9.14,0,14.31-7.92,14-15A10.17,10.17,0,0,0,24,2.37Z\"\/><\/svg><\/div><p class=\"blog-quote position-relative textAlign-center c-marvel\"><span class=\"blog-quote-text transitionDuration-l transitionProperty-all transitionTimingFunction-easeInOut\">\u201cEssentially, the statutory leave offering isn\u2019t a fair choice.\u201d<\/p><\/span><\/blockquote>\n<p class=\"pageWrap pageWrap--s marginBottom-m paddingBottom-s c-slate lineHeight-l fontSize-l fontWeight-3 breakPointM-fontSize-xl breakPointM-lineHeight-xl\">We found ourselves really surprised by this advice when in our view, the statutory leave plus shared parental leave seemed limiting in a number of obvious ways. <\/p>\n<h3 class=\"pageWrap pageWrap--s marginTop-l marginBottom-m c-black lineHeight-xl fontSize-xl fontWeight-5\">The statutory parental leave entitlement in the UK goes something like this:<\/h3>\n<ul class=\"pageWrap pageWrap--s list list--unordered marginBottom-l lineHeight-l fontSize-l fontWeight-3 breakPointM-fontSize-xl breakPointM-lineHeight-xl\">\n<li>Up to 52 weeks of maternity or adoption leave for mother\/primary care giver*<\/li>\n<li>2 weeks of statutory paternity leave for father\/partner\/secondary care giver**<\/li>\n<li>\u201cShared parental leave\u201d where the primary care giver can give up a portion of the leave and share the total with the secondary care giver. E.g. both parents could take 26 weeks, totalling 52 weeks between them.<\/li>\n<\/ul>\n<p class=\"pageWrap pageWrap--s marginBottom-m paddingBottom-s c-slate lineHeight-l fontSize-l fontWeight-3 breakPointM-fontSize-xl breakPointM-lineHeight-xl\"><em>*I\u2019ll sometimes call this person \u201cparent one\u201d<br \/>\n**I\u2019ll sometimes call this person \u201cparent two\u201d or partner<\/em><\/p>\n<p class=\"pageWrap pageWrap--s marginBottom-m paddingBottom-s c-slate lineHeight-l fontSize-l fontWeight-3 breakPointM-fontSize-xl breakPointM-lineHeight-xl\">That\u2019s very simplified, but broadly how it works. <\/p>\n<h3 class=\"pageWrap pageWrap--s marginTop-l marginBottom-m c-black lineHeight-xl fontSize-xl fontWeight-5\">Some of the challenges with this unequal approach we noticed were:<\/h3>\n<ol class=\"pageWrap pageWrap--s list list--ordered marginBottom-l lineHeight-l fontSize-l fontWeight-3 breakPointM-fontSize-xl breakPointM-lineHeight-xl\">\n<li>With only the mother, or parent one entitled to any significant length of leave, they often become the primary care-giver by default, taking on the majority of the childcare labour because they have to. And the possibility of parent two sharing any significant amount of childcare without the time off entitlement is frankly unrealistic for most families. <\/li>\n<li>Shared parental leave, introduced in 2015 is a step forward but still problematic because<\/li>\n<\/ol>\n<ul class=\"pageWrap pageWrap--s list list--unordered marginBottom-l lineHeight-l fontSize-l fontWeight-3 breakPointM-fontSize-xl breakPointM-lineHeight-xl\">\n<li>There\u2019s no entitlement to shared parental leave for parent twos. Which means they only get any if the mother opts to share it. So, if the mother wants to have 12 months of leave, partners get none. And of course, if there has been a birth, there is a very real physical and emotional recovery period needed following the pregnancy and birth, so there may be a strong preference for the mother (parent one) to take a long period of leave following a birth.<\/li>\n<li>Parent one loses out on leave entitlement if they decide to share the total time with parent two. E.g. if parent one has a total of 52 weeks, and shares 26 weeks with parent two, parent one\u2019s own entitlement reduces to 26 weeks\u2019 leave to compensate.<\/li>\n<li>Very few parent twos actually end up taking any shared parental leave - <a class=\"link link--blue fontWeight-4\"href=\"https:\/\/www.cipd.co.uk\/Images\/labour-market-outlook-focus-on-working-parents_tcm18-17048.pdf\">only 5% of men take any shared parental leave<\/a> apparently. Which means the social norm is currently for men not to take much time off.<\/li>\n<li>Shared parental leave is not available to single income couples. I.e. if parent one is not in employment, no shared parental leave is possible for the partner.<\/li>\n<li>We have a massive gendered pay gap in the UK. Meaning it\u2019s economically more likely for women, as the statistically lower earners, to take time off. Then, by having more time away from the workplace, they\u2019re more likely to suffer gendered pay penalties in the future, contributing further to the pay gap.<\/li>\n<\/ul>\n<p class=\"pageWrap pageWrap--s marginBottom-m paddingBottom-s c-slate lineHeight-l fontSize-l fontWeight-3 breakPointM-fontSize-xl breakPointM-lineHeight-xl\">Essentially, the statutory leave offering isn\u2019t a fair choice. Parent one (usually a woman) becomes the primary care giver by default, not because it\u2019s necessarily what they and their partner would have chosen. <\/p>\n<h2 class=\"pageWrap pageWrap--s marginTop-xl marginBottom-l c-black lineHeight-xl fontSize-xl fontWeight-5 breakPointM-lineHeight-xxl breakPointM-fontSize-xxl\" style=\"margin-left: auto; margin-right: auto;\">Changing things up<\/h2>\n<p class=\"pageWrap pageWrap--s marginBottom-m paddingBottom-s c-slate lineHeight-l fontSize-l fontWeight-3 breakPointM-fontSize-xl breakPointM-lineHeight-xl\">The more research and reading we did on this, the more we realized what we decided at Marvel had the potential to impact the lives of the people (of all genders, but particularly women) who work for us in a very real way. <\/p>\n<p class=\"pageWrap pageWrap--s marginBottom-m paddingBottom-s c-slate lineHeight-l fontSize-l fontWeight-3 breakPointM-fontSize-xl breakPointM-lineHeight-xl\">We\u2019ve decided to offer an equal amount of leave and pay to both parents. To give people working at Marvel a genuine choice on how to raise their families. And to raise up the position of women while being generous to fathers\/partners\/parent twos as well. It\u2019s a win-win.<\/p>\n<h3 class=\"pageWrap pageWrap--s marginTop-l marginBottom-m c-black lineHeight-xl fontSize-xl fontWeight-5\">So, what have we done at Marvel?<\/h3>\n<p class=\"pageWrap pageWrap--s marginBottom-m paddingBottom-s c-slate lineHeight-l fontSize-l fontWeight-3 breakPointM-fontSize-xl breakPointM-lineHeight-xl\">Marvel currently offers parental leave and pay enhancements to <em>both<\/em> parents of:<\/p>\n<ul class=\"pageWrap pageWrap--s list list--unordered marginBottom-l lineHeight-l fontSize-l fontWeight-3 breakPointM-fontSize-xl breakPointM-lineHeight-xl\">\n<li>6 weeks leave at full pay; plus<\/li>\n<li>6 weeks leave at half pay; plus<\/li>\n<li>6 weeks at quarter pay<\/li>\n<\/ul>\n<p class=\"pageWrap pageWrap--s marginBottom-m paddingBottom-s c-slate lineHeight-l fontSize-l fontWeight-3 breakPointM-fontSize-xl breakPointM-lineHeight-xl\">This is what a company of our size (small) can offer for now. We\u2019re not satisfied with this by any means, and in the future when the business is able to, we commit to being more generous. We\u2019re inspired by companies like Netflix, which <a class=\"link link--blue fontWeight-4\"href=\"http:\/\/www.independent.co.uk\/news\/business\/news\/netflix-is-giving-unlimited-maternity-and-paternity-leave-to-its-employees-10440435.html\">recently moved to offer unlimited parental leave<\/a> to both parents for the first year of a child\u2019s life.<\/p>\n<p class=\"pageWrap pageWrap--s marginBottom-m paddingBottom-s c-slate lineHeight-l fontSize-l fontWeight-3 breakPointM-fontSize-xl breakPointM-lineHeight-xl\">We are motivated by being able to give our team choices, and doing what we can to level gender inequality.
